RESUMEN
El envejecimiento poblacional constituye una transformación estructural que impacta el mercado laboral, las prácticas organizacionales
y las formas de inclusión social, lo que plantea la necesidad de examinar las condiciones en las cuales las personas mayores participan
(o son excluidas) de los escenarios productivos. Así, el edadi smo incide de manera significativa en las posibilidades de acceso,
permanencia y reinserción labo ral de las personas mayor es. El presente artículo tiene como propósito analizar la s perspectivas e
impactos de la inclusión laboral de las personas mayores en el contexto empresarial antioqueño, para lo cual se desarrolló una
investigación cualitativa que combinó el análisis documental y las entrevistas en profundidad con personas mayor es, empleadores y
expertos. Los resultados obtenidos evidencian barreras estructurales, organizacionales y simbólicas que limitan la permanencia y el
reingreso laboral de las personas mayores, entre ellas se encuentran la jubilación forzada, los estereotipos sobre obsolescencia y la
ausencia de políticas de inclusión. Pero también, se identifican prácticas como la mentoría, la contratación flexible y la reubicación
laboral, que generan efectos positivos en el bienestar y la productividad orga nizacional. Asimismo, el edadismo se articula con el
género, afectando con mayor intensidad a las mujeres mayores, a modo de una doble discriminación en el contexto laboral. Se concluye
que el edadismo se m anifiesta de forma abierta y sutil, y que la inclusión laboral de las personas mayores sigue siendo limitada y no
sistemática, lo que evidencia la necesidad de avanzar en políticas que reconozcan la diversidad etaria y promuevan entornos laborales
intergeneracionales.

Ageism and labor inclusion of older people in the Antioquian company
ABSTRACT
Population ageing has become a structural transformation that is reshaping labor markets, organizational practices, and broader
dynamics of social inclusion, raising important questions about the conditions under which older adults participate in—or are excluded
from—productive environments. Within this context, ageism, understood as the set of prejudices, stereotypes, and discriminatory
practices based on age, plays a significant role in shaping access to, retention in, and re-entry into the labor market. This article aim s
to analyze the perspectives and impacts of the labor inclusion of older adults in the business context of Antioquia, Colombia. To this
end, a qualitative study was conducted within an interpretive framework, combining document analysis with in-depth interviews involving
older adults, employers, and experts in the field. The findings reveal the presence of structural, organizational, and symbolic barriers
that hinder both continued employment and labor re-entry among older individuals, including forced retirement practices, stereotypes
related to obsolescence, and the absence of inclusion-oriented policies. At the same time, the study identifies practices such as
mentoring, flexible employment arrangements, and job reallocation strategies, which generate positive outcomes in t erms of individual
well-being and organizational performance. Additionally, ageism is shown to intersect with gender, disproportionately affecting ol der
women. The study concludes that ageism operates both overtly and subtly, while labor inclusion remains limited and largely
unsystematic. These findings highlight the need for policies that recognize age diversity and promote intergenerational work
environments. The qualitative and context-specific nature of the study is acknowledged as a limitation.
